"If you cant stand the heat, get out of the kitchen" clearly means if you cannot be fine with the heat in the kitchen and please just leave the kitchen. Now we do it more figuratively. If you cannot handle the tough situation and please GET OUT!!! This is more like to criticize people who are always complaining or showing bad attitude in something. In a daily working basis, when you are commented "If you cant stand the heat, get out of the kitchen" from your manager, you need to think if you complain too much which signifies your weakness to withstand the pressure.
